The Conditions We Create: Leadership, Confidence and Better Decision-Making

A few weeks ago, I sat with a group of leaders exploring the theme of professional confidence.

It left me wondering what role confidence actually plays in better decision-making—particularly under pressure.

It's easy to assume that the leaders who make the best decisions are simply the most confident in their own ability.

This week, I read a study examining decision-making among military, police, and emergency service leaders responding to crisis situations. One finding surprised me.

Confidence alone wasn’t what explained better decision-making.

Instead, leaders with greater confidence were more willing to collaborate and less likely to experience decision-making as difficult. Through those pathways, better decision-making became more likely.

That finding stayed with me for the rest of the week.

Not because it diminished the importance of confidence, but because it redefined what confidence might actually make possible.

Perhaps effective leadership isn't simply about making better decisions.

Perhaps it's about creating the conditions where better decisions become possible.

The more I reflected on my own work with leaders, the more I recognised the same pattern.

Some of the most significant decisions I've witnessed weren't the product of one brilliant leader.

They emerged from honest conversations.

Thoughtful questions.

Different perspectives.

The willingness to slow down long enough to challenge assumptions before arriving at an answer.

I've started wondering if confidence isn't believing I have the answer;

Perhaps it's trusting myself enough not to carry the decision alone.

It's a subtle distinction, but an important one.

Because under pressure, it's easy to believe our responsibility is to have the answer.

But what if our greater responsibility is to create an environment where the best answer has a chance to emerge?

Enough trust for people to speak honestly.

Enough humility to listen.

Enough courage to disagree.

Enough space to think.

Because leadership isn't simply making better decisions.

It's creating the conditions where better decisions become possible.

So here's the question I've been carrying:

What conditions am I creating—for myself and for those around me—that make wise decisions more likely?
